From anniversary gifts to points
In information distributed to employees in 2025, Noble explained its then-current five-year Service Award Program.
Under this program, employees reaching each five-year service milestone could select from a range of gifts corresponding to their years of service. Employees could also choose a commemorative lapel
pin or bracelet charm.
At the time, Noble provided the following average cost per employee:

These were the average costs per employee stated by Noble itself for the previous anniversary award program.Noble Spotlight is introduced
In September 2026, employees received information announcing the launch of Noble Spotlight, powered by Awardco.
In its announcement, Noble emphasized that the company’s greatest strength is its people and that recognizing and celebrating employee contributions is an important part of the company’s culture.
The new program includes annual recognition for every service anniversary, while employees reaching each five-year milestone receive points that can be redeemed for products through Amazon Marketplace, or a similar global marketplace where Amazon is not available.
Every ten years, employees may also choose an optional commemorative lapel pin or bracelet charm.
What is less clear from the information provided to employees is how the financial value of the new points-based system compares with the value of the Service Award Program described by Noble in 2025.
One point appears to equal NOK 10
Based on information NAF has received from employees who have already been awarded anniversary points, the value appears to be NOK 10 per point.
For some anniversary milestones, we have already received confirmation from employees regarding the number of points awarded. For the remaining milestones, we have made estimates based on how the new program appears to be structured.
The figures that have not yet been confirmed should therefore be regarded as preliminary estimates.
If our calculations are correct, the comparison looks approximately as follows:

The figures indicate that the reduction becomes increasingly significant with longer service, particularly up to the 30-year milestone.
For example, an employee celebrating 15 years of service previously had an average award value of approximately NOK 13,243. If the new value is NOK 5,000, this represents a reduction of approximately NOK 8,243 – or 62 percent.At 30 years of service, the difference is even greater. The previous average value was approximately NOK 37,702, while our estimated value under the new program is NOK 8,000.
That represents a reduction of almost NOK 29,700 – or 79 percent.
For an employee celebrating 40 years of service, the corresponding value would fall from approximately NOK 68,216 to NOK 20,000.
What could this mean collectively for employees?
We have also prepared a calculation based on an example involving 100 employees distributed across the different anniversary milestones:

Based on this example, the combined value of anniversary awards for 100 employees would be reduced by approximately NOK 1.93 million compared with the average values Noble itself provided for the previous program.
It is important to emphasize that this is a calculation example, and not necessarily the actual annual saving for Noble Drilling Norge AS.
The actual amount will depend on how many employees reach each service milestone in any given year and whether our preliminary assumptions regarding the new point levels are confirmed.
From “enhanced” to significantly lower value?
Noble describes Noble Spotlight as a “newly rebranded and enhanced version” of the Global Service Award Program.
The new program clearly includes new features. Employees receive annual recognition, colleagues can congratulate each other through a social feed, and employees have access to a digital platform where their points can be redeemed.
However, if our calculations of the point values are correct, it is difficult to avoid the conclusion that the financial value of the anniversary award itself has been significantly reduced compared with the amounts Noble communicated as recently as 2025.
For employees with the longest service, these are not minor adjustments.
Our calculations indicate reductions of more than 70 percent at several of the higher service milestones, with the largest estimated reduction reaching 79 percent at 30 years of service.
Why is NAF raising this issue?
We also want to be open about one important point: NAF is fully aware that anniversary awards are not an entitlement under our collective bargaining agreement, nor are we aware of any law or regulation that gives employees a legal right to such an award.It may therefore be reasonable to ask why NAF is raising the issue at all. In principle, the company is free to decide how a voluntary employee recognition program should be structured.
Nevertheless, we believe it is important to speak up.
For us, this is not simply about money. It is also about communication, expectations and culture.
When Noble presents Noble Spotlight as a “newly rebranded and enhanced version” of the previous program, employees will naturally expect that the new program represents an improvement.
If our calculations are correct, and the financial value of anniversary awards has at the same time been reduced by between 26 and 79 percent depending on length of service, NAF finds it difficult to reconcile those figures with the way the change has been presented.
It is this kind of communication that concerns us.
We do not expect every benefit provided by the company to be included in a collective bargaining agreement. Nor do we expect every voluntary benefit to remain unchanged forever.
But if a benefit is significantly reduced, we believe it is better to communicate that openly and transparently rather than presenting the change in a way that may leave employees with a different impression.
NAF wants our members to know where we stand on this issue.
We also know that the new anniversary program is currently being widely discussed among employees.
That is unfortunate, because Noble Drilling Norge AS is entering a period in which there is a great deal to be positive about. New contracts and increased activity should create optimism and enthusiasm among employees.
When an issue such as this instead creates frustration and discussion, it unfortunately risks weakening some of the positive momentum that should otherwise be felt throughout the organization right now.
What happened?
Noble begins its announcement of the new program by emphasizing the importance of its employees:
“At Noble, we believe our greatest strength is our people.”
That is a message NAF supports.
And precisely for that reason, we believe that actions and communication should be consistent.
When a program intended to recognize long service and loyalty changes this significantly, we believe it is reasonable to ask what happened between the information provided in 2025 and the introduction of Noble Spotlight in September 2026.
We also believe it is legitimate to ask how a program can be described as “enhanced” if the financial value for many employees has at the same time been substantially reduced.
Is the purpose of the change to provide employees with an improved anniversary recognition program – or has the result also been a significant cost reduction for the company?
And perhaps most importantly:
Why have employees not been provided with a clear comparison showing the financial difference between the previous and the new program?
NAF will therefore continue working to confirm the point levels for all service anniversaries. Once the remaining figures have been verified, we will be in a better position to calculate the actual difference between the previous Service Award Program and the new Noble Spotlight program.
This is not about NAF claiming that employees have a contractual or legal right to a particular anniversary award. It is about transparency, credible communication, and how employees who have dedicated many years of their working lives to Noble are recognized and valued.
